Zusammenfassung

This thesis presents the results obtained from the empirical study of the variables that impact on the intention to leave talented employees and global talent employees in internationalized companies with operations in Spain and Mexico. The first contribution of this work is a definition of international talent, so far without consensus in the academic and business community. It also proposes how to identify and evaluate international talent in organizations through the measurement of Cultural Intelligence. Our work analyzes the key factors for the retention of international talent through a model of structural equations. The results obtained indicate that the statistically significant variables for talented employees are: Protean Career, job satisfaction, affective commitment and employment opportunities and employability. However, in the case of international talent, the most significant variables are Protean Career and Boundaryless Career, being statistically significant in the metacognitive and behavioral dimensions of Cultural Intelligence. The conclusions are of high relevance for business practice when designing international talent management policies that guarantee the retention of key employees. Thus, in the case of international talent, the company must realize that the objective elements related to the development of individuals’ profesional career is what best retains this kind of employees.
