A contingent approach to the role of human capital and competencies on firm strategy

Resumen

Los empleados juegan un papel relevante en la competitividad de las empresas por sus competencias personales y el capital humano que constituyen para la organización. El objetivo de este trabajo es evaluar si diferentes contextos estratégicos condicionan el surgimiento de diferentes competencias de los empleados. Además, de acuerdo con la estrategia elegida, analizamos en qué medida estas competencias explican las diferencias en términos de valor y singularidad del capital humano. Se contrasta un conjunto de hipótesis propuestas mediante modelos de ecuaciones estructurales considerando una muestra de empresas manufactureras. Los resultados apoyan el hallazgo de que los buscadores favorecen las competencias proactivas y orientadas al cliente, mientras que los defensores fomentan competencias mucho más orientadas a los resultados. También observamos que la competencia de la orientación al cliente explica el valor del capital humano en los buscadores, mientras que esta dimensión de capital humano se explica a través de competencias orientadas a resultados en empresas defensoras. Finalmente, en cuanto a la singularidad del capital humano, se explica por competencias proactivas en buscadores pero no encontramos ningún resultado significativo para defensores.
